But coaching comes with a price tag and budgets are feeling more stretched, so People leaders face the challenge of justifying it and focusing it wisely. A problem from a people leader's perspective is that the importance of not breaking confidentiality means that those insights often won't reach those who might be interested in them in order to enact change. When a coach has several clients across their organisation they're in a better position to point out the sorts of things they're ending up discussing, while still protecting their individual clients' circumstances to a certain extent. And why you should do it. Measuring return on investment (ROI) always feels like a sensible thing to do. In most activities within an organisation, it would be folly not to; the effort expended on introducing a new IT system, for example, might be justified because it will increase efficiency. It’s measurable, and that measure will either validate the investment was worthwhile, or shine a light on lessons that need to be learned. Coaching is an activity that takes place within many organisations, so measuring the ROI can feel necessary and sensible for those very reasons. And yet it feels extremely tricky and, at times, even counter-productive. How important is it to formally validate the investment made in coaching, and what should organisations do as a result? The challenge ROI works well with predictable, repeatable, linear processes. A fast-food restaurant might be comfortable investing what feels like an astronomical amount in a machine that grills burgers on both sides simultaneously, because the time saving and quality management makes the decision an obvious one. And while coaching initiatives can be introduced with a specific desired outcome, coaching is not predictable, repeatable or linear. And what we can learn from it. One of the great hallmarks of a posh hotel is the experience of being greeted by someone wearing a top hat and tails. I wonder if we could cast our minds back a couple of generations, however, and into the board room of a successful hotel that's brought in a management consultant to help them make the most of innovative technology. Rory Sutherland talks about this in his book Alchemy, describing what happens as The Doorman Fallacy. The consultant watches the young man at work and records the tasks he carries out. He seems to stand there, wasting company resources by gossipping and/or flirting with other staff members, until a guest arrives, at which point he opens the door. "Good news! " the consultant shares. "Using cutting-edge technology, we can replace the front door with one that will open automatically. By making the doorman redundant, you will save $x over the next five years! " The automatic door is put in, and five years later the hotel's margins have gotten worse. Salary costs have decreased slightly, but so have guest rates. Replacing the human with technology was a false economy. Of course, it doesn't take a genius to apply this example to the adoption of technology more widely. And can we do it with humans alone? Let's do the maths and dive deeper into this question. In my last article, I made a bit of an unsubstantiated claim, that there aren't enough human coaches to truly democratise coaching.  One helpful comment (thank you! ) questioned that point, which made me revisit my assumptions and I thought it would be helpful to work through the maths "in public". Before we dive into that, let's make two important points. Sustainability is important Regardless of whether it's logistically possible for every human being to receive human coaching, it's important to acknowledge that paying for another person's time simply doesn't work at real scale over the longer term. If we're talking about true democratisation, that means making coaching available to everybody regardless of income, so it needs to be affordable for those who earn the least. The internet tells me that the average annual salary in Sudan, for example, is 439,000 Sudanese Pounds, equivalent to less than £600 (just over $700). I don't need to compare that to the cost of even the cheapest coaching sessions. With a population of almost 50 million, the problem of price demands a solution if the democratisation of coaching is to become a reality. Definitions are just as important Many definitions for coaching presuppose the existence of a human coach. There's talk about "partnering with clients" and even specific mention of a coach. This begs the question: If somebody did start to literally replace human coaches with a machine, would the coaching leave with the (human) coach? For now, let's park that. Twelve months ago I made some predictions for the world of coaching in 2023. My personal situation has changed somewhat since then - more on that at the end of this article - and the world has moved on so I thought it would be interesting and helpful to revisit those predictions and make some more for the next year... Last year's predictions At the beginning of 2023 I predicted that: Volatility would stay high and remain present in coaching conversations. That's definitely still the case, with almost every angle feeling unpredictable and ambiguous. AI would significantly increase in adoption. That has absolutely happened, with billions of dollars being poured into this new industry and new participants emerging every week, although tangible impact on the coaching industry hasn't yet been felt (more on that below). Part of my prediction was that I'd release a book on the topic, which hasn't happened - instead, I published a book more related to the volatility point above: Next Generation Leadership. Access to coaching would remain restricted to a small group despite technological developments. That's still the case. Even the big providers of remote coaching have seen their growth slowing; the unfortunate truth is that the small number of professional coaches globally prevents it from ever being fully democratised. New coaching business models would emerge, drawing on AI. This hasn't really happened... yet... again, more on that below. Emergent technologies would continue to develop but not hit coaching.
